While a competitive salary may assist companies in attracting Gen Z employees, it appears to be insufficient for retention. According to findings from Naukri’s The Gen Z Work Code Report 2026, young professionals in India prioritize work-life balance, skill development, and a transparent work environment over mere compensation, the report reveals.

Surveying over 23,000 Gen Z professionals from 80 industries in India, the report identifies work-life balance as the second most crucial factor in job selection, following salary.

Half of the participants selected it as their primary concern, with 31% emphasizing the importance of a well-defined career growth trajectory. Company ethos and management style were deemed less critical.
The Naukri study indicates a shift in how Gen Z perceives career advancement. Almost 57% associate growth with acquiring new skills, while only 21% equate it with increased pay. Additionally, 12% prioritized promotions, and 10% valued leading projects the most.
Perceptions of recognition are evolving. Over 80% of respondents expressed a preference for new learning experiences and career development opportunities over monetary rewards or public acknowledgment.

Subpar work-life balance emerged as the leading cause of workplace stress, cited by 34% of respondents. A lack of career growth was noted by another 31% as detrimental to their mental health, alongside the challenges posed by toxic colleagues and overly controlling managers.

The survey also indicated that Gen Z is open to job changes if they perceive no future growth. Approximately 14% stated they would consider leaving within a year without growth prospects, a stark contrast to just 3% of millennials.

Transparency stands out as another significant expectation. Nearly 65% of respondents highlighted that fairness and honest communication are prioritized over environmental initiatives, diversity efforts, or social contributions.

The results imply that companies cannot depend solely on salary to draw in young talent. Flexibility in work arrangements, ongoing learning opportunities, clear paths for advancement, and transparent communication are increasingly essential for the recruitment and retention of Gen Z employees.
